Teacher Retention in an Elementary School: An Intrinsic and Extrinsic Motivation Case Study

This study examines the intrinsic and extrinsic factors that influence teacher retention in a high poverty elementary school, grounded in self determination theory. Using a qualitative case study approach, I conducted semi structured interviews and analyzed documents to better understand teachers’ experiences. The findings highlight the importance of creating conditions that support and sustain educators. Strengthening retention begins with understanding what keeps teachers committed to the profession.

A sophisticated meeting room whiteboard filled with neatly written instructional frameworks: a clearly drawn cycle of “Plan – Teach – Assess – Reflect,” bar graphs comparing student achievement, and sticky notes summarizing action steps like “Differentiate,” “Family Partnerships,” and “Culturally Responsive Practice.” On the ledge below rests a tidy row of colorful dry-erase markers and an eraser, with a slim laptop closed on a nearby credenza. Bright but diffused ceiling lights create even illumination, while a large frosted glass panel on one side suggests a modern school district office. Photographic realism, shot from a slight side angle with moderate depth of field, evokes a dynamic yet orderly atmosphere of strategic instructional leadership and continuous improvement.
A stage podium in a contemporary auditorium, topped with a sleek tablet showing a keynote slide titled “Building High-Performing, Equitable School Systems.” Beside it lies a neatly bound presentation folder and a stainless-steel water bottle. The background reveals rows of empty, softly blurred theater seats and an abstract projection of charts and classroom images on a large screen. Overhead spotlights cast a focused, professional glow on the podium surface, highlighting subtle textures in the wood and metal. Photographic realism with a centered, slightly low-angle composition, creating a confident, anticipatory mood that suggests expert speaking engagements in educational leadership and consulting contexts.
A minimalist bookshelf in a professional office, lined with well-organized education and leadership texts, each spine clearly labeled with topics like “Instructional Leadership,” “Assessment Literacy,” “Culturally Responsive Pedagogy,” and “Systems Change.” Interspersed among the books are a few simple, modern objects: a small abstract sculpture, a framed quote about equity, and a neutral-toned ceramic vase. Soft warm ambient lighting from a concealed source above gently washes the shelves, creating subtle gradients of light and shadow. Photographic realism with an eye-level, straight-on composition and moderate depth of field emphasizes clarity and intentionality, evoking a scholarly, reflective atmosphere perfect for a portfolio section on research and thought leadership.
